We aim to make career guidance a core part of education, helping students understand their strengths, explore real opportunities, and make informed choices. By connecting schools with the world of work, we seek to reduce dropout rates and youth unemployment, and empower young people to shape their own futures with purpose.

About the innovation

Why did you create this innovation?

We created this innovation to address a critical gap in Spain’s education system: the lack of career guidance that connects students with real-world professional opportunities. Despite high youth unemployment, many companies struggle to find qualified professionals. Young people often choose their academic paths without understanding the labor market or themselves, leading to poor decisions, disengagement, and limited futures. Our goal was to offer a comprehensive, early-start academic and career guidance model for schools that helps students between 13 and 18 years old make informed, meaningful choices, improving their employability and personal development.

What does your innovation look like in practice?

Our innovation is based on three core pillars: (1) a quality framework for academic and career guidance (Xcelence) that helps schools evaluate and improve their practices, (2) integration of professional guidance roles—internal or external—into secondary schools to build bridges within and beyond the school, and (3) active involvement of the business sector through business engagement coordinators and the platform Empresas que Inspiran. We provide training for educators and business partners, digital tools, and direct advisory support to schools and regional governments to ensure sustainable and strategic implementation.

How has it been spreading?

The initiative is expanding through strategic agreements with regional education authorities, municipalities, and business networks. We work directly with schools, train professionals, and engage local businesses to participate in students' career orientation activities. Our tools (Xcelence.es and Empresasqueinspiran.es) are key in scaling the model. We've also joined international networks like the OECD’s Career Readiness project, helping us share and learn from global practices while increasing our reach and legitimacy in the field of career guidance.

How have you modified or added to your innovation?

We’ve continuously improved the model by updating the Xcelence framework based on more than five years of field experience and national and international input. We've incorporated new learnings from other countries (e.g., Hong Kong's adaptation of the Gatsby Benchmarks) and are planning a full revision with public institutions, universities, and diverse stakeholders. We’ve also expanded training options and strengthened the business-school connection through enhanced tech platforms and a growing network of collaborators in education and employment sectors.

If you’re part of a regional education department, school, or business, you can contact Fundación Bertelsmann to receive support in implementing the full model, joining our partner networks, and participating in recognition events and knowledge-sharing initiatives.

Eight Catalan municipalities strengthened career guidance strategies by connecting education and the professional world, following the Xcelence model. A new report highlights the key role of local governments in promoting early, quality career orientation for young people through collaboration and innovation.
The Xcelence program in Aragón, driven by Fundación Ibercaja, Fundación Bertelsmann, Empieza por Educar and the Government of Aragón, strengthens ties between education and business. With 24 schools and 40 companies involved, it offers students real-world career experiences to boost employability and inspire their professional futures.
The Spanish Chamber of Commerce joins Empresas que Inspiran in Catalonia with the Chambers of Barcelona, Girona, and Terrassa. They will boost school-company connections, offering more career guidance activities to help students explore professions and strengthen links between education and the job market.
The Empresas que Inspiran platform has connected over 80 companies with 80 schools, coordinating 280+ career guidance activities for students in Madrid, Aragón, and Catalonia. Launched by Fundación Bertelsmann, it helps bridge the education-work gap through visits, talks, and job shadowing experiences, boosting career exploration.
Fundación Bertelsmann and Grupo ANAYA awarded four educational projects for excellence in academic and career guidance. Winning schools focused on personalized guidance, connection to the professional world, training pathways information, and linking subjects to career fields, highlighting innovation and student support.
The OECD and the Community of Madrid highlight progress in career guidance. The "Xcelence-Escuelas que Inspiran" project improves student preparation, increases practical experiences by 13%, and strengthens collaboration with businesses by 18%, helping align education with real job opportunities.

Implementation steps

Step 1: Self-assess with Xcelence
Access Xcelence.es and complete the self-assessment tool to understand the current state of career guidance at your school. It is free of cost for all schools in the country.
Step 2: Define improvement areas
Based on the results, identify strengths and areas to improve. Use the framework to prioritize actions aligned with your school's context.
Step 3: Build your team
Assign or involve key roles: school leaders, guidance staff, and, where possible, external or internal professionals focused on career guidance.
Step 4: Get trained
Join the training programs offered by Fundación Bertelsmann for educators, guidance counselors, and business engagement coordinators.
Step 5: Connect the business environment
Use Empresasqueinspiran.es to find and engage companies willing to participate in student career guidance activities. The platform is free but at the moment its access is limited to schools who have participated in a training program.
Step 6: Plan and implement activities
Design and carry out guidance activities involving students, families, and professionals, integrating academic and career elements.
Step 7: Monitor and improve
Repeat the self-assessment periodically, gather feedback, and adjust your strategy to ensure continuous improvement.
